Job interviews often end up being two liars presenting only their best selves to the other party. If you want to make your job interview more effective, one way is to get the candidate to actually do the work. Not just some simple, shallow aptitude test, but actually throw a real-life problem at them. When I interviewed Game Community Managers, I gave them real-life scenarios and asked them to write social media announcements. When I interviewed programmers, I gave them tough programming tasks designed by my lead programmer. One company when interviewing salespersons actually asks them to come work for a day alongside regular staff, and then asks the supervisor of the day to assess the job applicant.
Talk is cheap. If you can get the candidate to actually do it, you learn much more about the person and his/her capabilities.
